We definitely still gave three Delphi vacancies to fill (one of our long-standing team members has recently resigned). I understand that there is a shortage of Delphi candidates, and know the recruiters are not at fault. We are in the unfortunate position that we still have to be selective with candidates, as our experience has proven that not doing so leads to difficulties later on (the developer does not master our product well, and the product also suffers). I can therefore only reiterate our requirements on which candidates usually fail.
1. Strong OO experience in a complex application. Math is required but is a lesser requirement. We often find that most of the applicant's experience is in invoicing, data processing, etc. applications, none of which are remotely as complex as our product.
2. The candidate must be a problem-solver "type" / must be able to delve deep into a difficult problem and see it through to its solution. This is often a deciding factor. Indications of these may be found in: if the applicant has had to do design / re-design of the object structure of an application, or who has solved performance issues in an application, or solved difficult problems in an application.
3. Strong communication skills and a team player.
4. Long-term commitment to the role (and they should be directed to our website so that they can find out as much as they can of our product before the interview). The word "focus" comes to my mind - a candidate who is disinterested, or who does not know what their goals, strengths and weaknesses are, do not create a good impression.
 
I have also found it helpful if the applicant has worked on an application that required a separate QA team and a formal QA procedure - this is just another indication of both the product complexity, and of the software engineering skills of the applicant. Sometimes we are willing to ease of on some requirements if the candidate is very strong in some other areas - at least one candidate could be appointed to work in the quote area of the program, which is somewhat less complex than the "frame" area of the application.
